Abstract

The aviation industry operates as a highly regulated, safety-critical environment in which professionalism and consistent performance are essential to maintaining operational safety and reliability. However, emerging shifts in workforce composition, communication styles, and technology integration have created misalignment between traditional professional standards and evolving employee expectations. Established aviation cultures emphasize structured procedures, formal feedback mechanisms, and communication hierarchy, while newer entrants, shaped by digital communication norms and contemporary academic environments, often expect continuous feedback, collaborative leadership, and adaptive performance evaluation. Prior research on crew resource management, human error frameworks, and generational work values highlights how inconsistencies in communication, feedback expectations, and person–organization fit can negatively influence engagement, psychological safety, and operational effectiveness. Additionally, the increasing integration of artificial intelligence and technology-mediated communication introduces further ambiguity in defining and demonstrating professionalism within modern aviation contexts. Accordingly, this study examines how evolving definitions of professionalism and performance expectations influence workforce effectiveness and retention in aviation organizations. This qualitative research synthesizes findings from studies on generational differences, feedback-seeking behavior, employee engagement, and artificial intelligence (AI) integration in aviation. Preliminary findings suggest that misalignment between organizational norms and employee expectations may contribute to reduced communication clarity, lower engagement, and challenges in maintaining a strong safety culture. This study aims to provide a conceptual framework for understanding professionalism in a changing aviation workforce and offers practical implications for aligning organizational practices with evolving workforce dynamics to support safety, performance, and long-term retention.
